Whole-self Identity at Work: Measuring Multiple Work-related Identities to Enhance HRM Research

    Identity at work has been studied extensively, focusing primarily on organizational identity. Even though identity theory can be readily applied to human behavior at work, there has been little application in the human resource management (HRM) domain to date. We speculate that this may be due to the need for a more holistic approach to understanding the reality of multiple identities that simultaneously constitute the self at work. In addition, partly due to the lack of application to HRM, useful measures of identity specifically designed to focus on the workplace have been underdeveloped. In order to expand identity research into the domain of human resource management, we introduce new measures of identity that tap into five work-related roles. The study of multiple identities is critical for both organization and HRM researchers because identity is hierarchical, and the implication is that when one identity rises another is lowered. This complex interplay of multiple roles requires going beyond the study of one single role. In order to provide metrics to aid researchers exploring the whole self via multiple identities at work, we conducted a series of studies developing measures of five work- related identities – organization-based, job, occupational, entrepreneurial, and team. In this paper we report data from six different companies demonstrating the predictive validity of the identities and supporting initial validation of the theoretical model using multiple identities at work.
